Introduction:
Zameen.com is the leading online real estate database that connects real estate
dealers, developers, estate agencies with general buyers, sellers and renters in
Pakistan. The site lists properties for sale and rent and has an active blog, news
sections and a forum. The company is headquartered in Lahore, Punjab, Pakistan
and has the offices in 11 cities across the Pakistan, including Karachi, Lahore,
Islamabad, Rawalpindi, Gujranwala, Peshawar and Multan, and operates all over
the Pakistan.
History:
Zameen.com was founded in 2006 by two Pakistani entrepreneur brothers Mr.
Zeeshan Ali Khan and Mr. Imran Ali Khan. In 2012, Mr. Gilles Blanchard,
co-founder of SeLoger.com (a French property portal), took up the role of
Chairman at Zameen.com. The company gave its website a complete makeover in
March 2014. It’s the fourth time the site has been completely revamped.
What Zameen.com Is Not?
Zameen.com is not a brokerage firm or a massive real estate agency. Zameen.com
don’t charge anyone any sort of commission on real estate transactions and
Zameen.com most certainly do not sell our user’s information to third parties.
Zameen.com exist solely to facilitate the beautiful business of real estate, and all
of our revenue comes from advertising.
Business Model:
Initially Zameen.com was a free for all website in these days everyone can post
unlimited ads regarding to their property, but in 2010, it shifted to paid model.
Today the company generates its income by selling advertising space on it’s
website. Zameen.com also has a property magazine. Today nobody can post more
than 5 free ads, a person can post one ad of sale and 4 of rent just.

Gilles Blanchard is the Chairman of Zameen.com and Co-Founder France’s
largest property portal, Seloger.com, in 1992 when the internet was still in its
infancy.

Zeeshan Ali Khan is the Co-founder and CEO of Zameen.com. Zeeshan graduated
from Imperrial Collge London with a Bachelor and Master in Chemical
Engineering before moving back to Pakistan towards the end of 2006 to set up
Zameen.com.

Mr. Imran Ali Khan is the Co-founder & Co-CEO of Zameen.com. He has a
Bachelor and Master in Engineering and Computer Science from the University of

What is HR?
HR, the set of organizational activities directed at attraction, developing, and
maintaining an effective workforce.
Human Resources is used to describe both the people who work for the company
and the department responsibilities for managing resources related to employees.

& retain employees.

 Recruitment, selection, and retention.
 Training & development.
 Job design, skill-mix, and team working.

We are briefly describing the Human Resource Management in the below
Diagram.

Human Resource Policies:
HR policies of the company are made for the advantage and benefit of the
company employees and their employment. And the nature of working of the
human resource policy which is made on the basis of the description can be
derived on the behalf of company development.
General Policy:
It is the one of the policy which is based on the description of its working. The
human resource policy based on their description established some of the general
policies. These general policies are totally different from the rest of the polices

generated from the human resource management of the company. As these general
policies don’t related to any particular issues of the company, and that’s why it is
names as the general policy of the company.
Specific Policy:
As its name suggest, the specific policies are those which is related to the specific
issues of the company such as staffing, recruitment, and salary related issues.
Therefore, these specific policies are designed to undertake those specific issues
of the company.

employees. Therefore, it is necessary to understand all those criteria of such

Human resource refer to services provided by an HR Department to business
operations, HR operations, or operational HR. HR Operations oversees and
administers personnel action to ensure accurate status and record keeping for

Employees Turnover:
What is the Turnover?
 Employee turnover refers to the numbers or percentage of employees
who leave an organization and are replaced by new employees.
 In HR term employees turnover is a measurement of how long your
employees do work with your organization and how often you’ve to
replace them. Any time an employee leaves your organization, for any
reason they are called a turnover or separation.
Type of Turnover:
There are following types of Turnover.
 Retirements.
 Internal Transfer.
 Involuntary Turnover.
 Voluntary Turnover.

Turnover in Zameen.com:
Turnover is the basic problem/issue of an organization. Like this, Zameen.com
also has this type of problem, they are facing this problem in every department
especially in Operation Department, when the company hire an employee for a
position, which is rise in Operation department, at the time Zameen.com get hiring
for the current opening, but unfortunately the employee leave it after almost 2-3
months. That is why this the major issue of Zameen.com.
Reasons of Turnover:
Being an employee of the Zameen.com, I observesome reasons of turnover in
Zameen.com; these are the following reasons for turnover in Zameen.com.
 Lack of recruitment skills.
 Lack of selection skill.
 Lack of interview skills.
 Lack of training skills.
 No extra benefits.
 Due to less award or salary.
 Lack of appreciation.
 Lack of facilities.
 Low compensation & benefits.
 Lack of respect.
 Less supportfrom seniors.
 Difference between personality and job.
 Bad work environment.
 Little coaching/ training.
 JD’s not defined clearly.
Lack Of Recruitment Skills:
For recruiting, you have to need of recruitment skills. Zameen.com’s HR
Coordinator have the need to improve the recruitment skills. that’s why HR is not
able to hire a competent employee for the organization, who can do the job for a
long period.

Lack of Selection Skills:
That is another reason of turnover in Zameen.com, HR don’t have the skills of
selection, this is also very necessary for a recruiter that he/she must possess of
selection skills because without the skills of selections an HR can’t hire a good
employee for the organization. Same problem of Zameen’s HR.
Lack Of Interview Skills:
A recruiter if do not has the interview skills, then never hire a competent person
for the company. HR of Zameen.com is free from the interviewing skill, he always
just completes the formality of interview.
Lack of Training Skills:
Being a recruiter you must has the training skills so that when you hire a new
employee for the company, you can make him/her most valuable & profitable
asset for the company so that he/she can stay for a long time in the organization.
Being an employee of Zameen.com, I observe that HR do not has this skill, that is
why when a new employee does not get a proper training related to the work then
the employee does skip it.
No Extra Benefits:
Zameen.com com doesn’t provide the extra benefit to their employee that is why
this one is also a reason of turnover in zameen.com. Such which is facing the
problem of turnover they should provide some extra benefits to their employees.
Due to Less Reward/ Salary:
When an employee does not get the reward or salary equal to the workload, then
the employee never stay there more, same in Zameen, com, Zameen.com is not
paying a satisfied amount to their employees against their job, due to this reason
some employees are leaving it.
Lack Of Appreciation:
In every company, every employee wants to get the appreciation from the higher
management against the work which is done but not related to his/her job or

mention in the job responsibilities. But when a company doesn't do this job, an
employee want to leave it. Same issue in Zameen.com. due to this reason, some
employees left it and some trying to leaving it.
Lack Of Facilities:
When a company does not provide some facilities to the employees for
the future benefits, the company can never think that this employee will
do the work here for a long time of period. Same problem situating in
Zameen.com it is also not providing the facilities to the competent
employees. When the employee looks that company is not providing me
facilities and start to search another job where he/she getting much
more facilities instead of Zameen.com, the employee moved there.
Lack Of Respect:
This is the major cause of turnover in the company because no anyone can do the
compromise with the self-respect, an employee can do compromise with other
things but not with self-respect, you know why? because everything can earn
again and yet again, but respect never. Same like this, such problem situated in
Zameen.com, there is not self-respect of the employees that is why employees are
leaving it.
Difference Between Personality & Job:
Being an HR when you do not keep the difference between the
personality and job, you can’t hire such candidate who continues the job
with the company for a long time period. Same in Zameen.com, there is
no keeping the difference between the personality & job. They are
hiring Master degree holder candidates for such position where an
Intermediate candidate can carry on the job easily after training for a
long period.
JD's Not Defined Clearly:
It is very necessary for every HR person that he/she should define the JDs so that
a candidate can read it carefully before applying for the mentioned position. If HR

person does not define the JDs he/she never hire a competent person for the
position which opened in the company. This situation is also available in
Zameen.com. They don’t define the JDs when they advertise a position on Social
Media.
How Can Overcome Employee Turnover?
Being a human we should think positive, not negative. A life of a human has the
problems. You can never find such person, who can say that I don’t have any
problem in my life. No matter, how it is small or big, but a problem is always the
problem. Being a Muslim we should keep one thing in our mind that, if Almighty
Allah creates the problems, so ALLAH firstly creates their solutions then create to
the problems, which we face in life.
A company is an artificial person, no doubt it has many problems regarding its
work/performance/income. Problems of a company may be like that, less income
generation from marketing and sales department, R & D department is not getting
the better result of research, and employee turnover etc. Here we are discussing
about the employee turnover in Zameen.com. Because this is the Major issue in
Zameen.com, for the company, is compulsory to overcome it.
Steps To Overcome The Employee Turnover:
There are following steps to overcome/ resolve the employee turnover.
 Enhance the recruitment skills.
 Enhance the selections skills.
 Enhance the interview skills.
 Enhance the training skills.
 Good working environment.
 Enhance the salaries/ reward.
 Do appreciate the employees.
 Hiring the competent people.
 Provide the fringe benefits.
 Provide the other facilities.
 Define JD’s by the department in which hiring is taking place.

 Compensations.
 Growth.
 Relationship.
 Empowerment.
 Promotions.
 Do respect the employee.
 Keep difference between the personality and job.
Enhance the Recruitment Skills:
Zameen.com must enhance the recruitment skills, without the skills they can’t hire
such candidates who can stay with them for a long time. Recruitment skills are too
much important for every recruiter who is performing the recruitment work in
every aspect of business. There are following recruitment skills.
 Strong match maker skill.
 Strong sales skill.
 Ability to cultivate and build relationships.
 Hunter’s mentality.
 Big-picture thinking.
 Listening skill.
 Strong follow-up skill.
 Consultative in nature.
 Personable and approachable.
 Communication skill.
 Positivity.
 IT literate.
Enhance the Selection Skills:
These skills are also compulsory for hiring a competent person for the position
which is opened. Zameen.com have the need to enhance the selection skills,
without these skills they never hire an excellent candidate for the organization.
Because without selection skills they are doing selecting such candidates, which
are not competent for the position.
Enhance the Interview Skill:

Good preparation for an interview is absolutely key. Exactly what you
need to do will vary depending on your role in the interview.
Zameen.com has the need to increase the interview skills in the
recruitment staff, because the recruitment staff do not has the interview
skills, without these skills they never sale the position to the competent
candidate. Interview skills are too much compulsory for the HR of
Zameen.com.
During interview you may be:
 The Recruitment Manager.
 An independent assessor or HR representative.
Perhaps the most important aspect of successful interviewing is
knowing what you’re looking for in a candidate.
 Read the applications for all the candidates that you will be interviewing.
 If you are holding a panel interview, the panel needs to meet beforehand &
discuss interview tactics.
 Start asking the questions.
I. Experience-Based Questions.
II. Hypothetical Questions.
III. Personal Awareness.
Good Working Environment:
Zameen.com has the need to provide an officially working environment to their
employees because the environment is also a factor for employee turnover from
the Zameen.com. Every employee want to do the job in an official environment
and that is the right of an employee, if the company does not provide such
environment, candidates cannot stay there more.
Do Appreciate The Employee:
Zameen.com has to need do appreciate employee, every employee wants the
appreciation from their seniors/ higher management. When a company keep
appreciation employees, their employees will never resign the job. This is also a

big solution to Zameen.com that if they want to overcome employee turnover the
need to do this act.
Enhance The Salary/ Reward:
There is less salary packages in the Zameen.com especially in the Operation
Department, salary package of Operation Department is too much low there is
too much work load but no reward, if Zameen.com want to control the employee
turnover in Operation Department they have to need increase their salary packages
of the employees.
Provide The Fringe Benefits:
Zameen.com has to need provide the fringe benefits to their employee, there is no
any option of fringe benefits for the employee. This is also a solution for
Zameen.com to overcome the employee turnover to provide the some fringe
benefits to their employees. You know what are the Fringe Benefits for the
employee.
“Fringe Benefits are forms of compensation the company provide to employees
outside of a stated wage or salary. Common examples of fringe benefits include
Medical & Dental Insurance. Use of a Company Car, Housing Allowance,
Educational Assistance, Vacation Pay, Sick Pay, Etc”.
Provide The Other Facilities:
This is one more a solution for Zameen.com to overcome the employee turnover.
There is no any option of Overtime Payment.
Other Steps To Overcome Turnover:
 They can use different motivational techniques.
 They can work effectively for the rights of the employees.
 They can train the employee in more than one skill.
 Implementation of motivational practices controlled.

 The HR Department can arrange seminars for the employees related to
their work.
 They can encourage & employees to them to better perform their
current jobs and be more prepared for increasingly responsible jobs
in the future by different means.
 They can give free counseling to employees in case of any problem.
 They can sponsor those employees who are hardworking & studying as
well.
 They can celebrate different events to motivate employees like Thanks
giving event, Independence Day, & Eid, Etc.
Conclusion:
Turnover is very big problem for every company. When an employee leaves the
job, the company where he was performing the job faces a big problem on his/her
resignation, because that is not easy thing for a company when a competent
employee leaves it.
Zameen.com is also facing this issue. According to my observation they face this
issue due to some reasons, the reasons which are mentioned above. Zameen.com
has to need understand these reasons regarding their issue of employee turnover.
Until the company does not try to understand to these reasons, they cannot control
the employee turnover.

That is why this the major issue of Zameen.com. Reasons of Turnover: Being an employee of the Zameen.com, I observesome reasons of turnover in Zameen.com; these are the following reasons for turnover in Zameen.com.  Lack of recruitment skills.  Lack of selection skill.  Lack of interview skills.  Lack of training skills.  No extra benefits.  Due to less award or salary.  Lack of appreciation.  Lack of facilities.  Low compensation & benefits.  Lack of respect.  Less supportfrom seniors.  Difference between personality and job.  Bad work environment.  Little coaching/ training.  JD’s not defined clearly. Lack Of Recruitment Skills: For recruiting, you have to need of recruitment skills.
